The main purpose of this article is to give an insight on how transformational leaders impact on the behaviors in an organization as well as mediation models they used. The author suggests that among the proposed moderated mediator models, a model that jointly incorporates trust and pro-social motivation proved to be most appropriate model. Trust as a mediator is further classified into two, the affect founded and cognition founded trust. Cognition founded trust is characterized by people choosing who to trust while affect trust is characterized by the emotional bonds in relationships people make. Pro-social motivation on the other hand involves the act of being one and the others keeper by minding their well being.
The author mainly focuses on is the test result on observed about the proposed moderated mediator models in relation to transformational leadership. The test subjects used in examining trust and pro-social motivation model include 348 sales and servicing workers, as well as, their supervisors from four different private retail organizations and five private manufacturing organizations situated in southeast of China. From the test, both affect- founded trust and cognition founded trust mediated transformational leadership but from different approaches. Affect founded trust mediated in transforming behaviors of worker with high pro-social motivation while cognition founded trust mediated among those of low pro-social motivation.
The conclusion that can be derived from the article is that the impact of transformation leadership on employees is relatively indirect considering it is dependent on the mediators such as trust and pro-social motivation. Moreover, from the study there are chances of there being biasness hence the results cannot be considered fully attributable.
